This study aims to examine the influence of self-awareness and self-esteem on forgiveness among employees and to identify the extent to which these psychological factors contribute to constructive interpersonal relationships in the workplace. This study employed a quantitative approach using a cross-sectional survey design. Data were collected from 215 employees working in public and private organizations in Indonesia through an online questionnaire. Self-awareness was measured using indicators adapted from the Self-Awareness Outcomes Questionnaire, self-esteem was measured using the Rosenberg Self-Esteem Scale, and forgiveness was measured using the interpersonal forgiveness framework. The data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results indicate that self-awareness has a positive and significant effect on forgiveness, while self-esteem also has a positive and significant effect on forgiveness. Self-esteem was found to be the strongest predictor of forgiveness. Furthermore, self-awareness and self-esteem jointly explained 54.2% of the variance in forgiveness. These findings suggest that employees with greater emotional awareness, self-understanding, and positive self-evaluation are more likely to forgive workplace transgressions and maintain constructive interpersonal relationships. The study contributes to organizational psychology literature by highlighting the importance of internal psychological resources in fostering forgiveness within workplace settings. The findings provide practical implications for organizations in designing employee development programs focused on self-awareness, self-esteem, and conflict management. Unlike previous studies that primarily focused on situational and relational determinants of forgiveness, this study integrates self-awareness and self-esteem simultaneously as psychological antecedents of workplace forgiveness, providing empirical evidence from the Indonesian organizational context.
